Abstract: The factors affecting to the career development were examined in light of the problem with young workers of their job quitting and hopping at early stage. The investigation was carried out with questionnaire given to 277 business persons working in several Japanese companies. We examined how the four major factors consisting of career development, i.e.“organizational socialization”,“ psychological variables of career self-reliance”,“ behavioral variables of career self-reliance”and“ meaning of work”, were affected by“ learning by experience”“,positive view of work” and“ optimism”, as the factors relating to personnel experience, characteristics and perception, and also by“ workplace support” and“ perceived organizational support”, as the factors relating to the relationship between organizations and individuals. The major findings were as follows: (1) The personal characteristic factors had larger effect on the career development than the relationship between organizations and individuals;( 2) In particular“ learning by experience” had major effect on all the elements of career development. It was therefore suggested that“ learning by experience” was the most effective factor to promote the career development of young employees.
